Millions of employees finish the workday wondering if they are simply tired or already sliding toward burnout. The difference is not always obvious, and that uncertainty often keeps people from seeking help until the problem has grown far more serious. Researchers at Vilnius University have now adapted and validated one of the world’s most widely used burnout risk screening tools, giving workers and organizations a clearer way to identify elevated risk early.
The team at the Center for Research on Organizational Psychology, Faculty of Philosophy, led by Professor Jurgita Lazauskaitė-Zabielskė, adapted the internationally recognized Burnout Assessment Tool, known as BAT, for use in Lithuania. The tool was originally developed by leading burnout researchers Professor Wilmar Schaufeli and Professor Hans De Witte. It does not diagnose burnout. Instead, it estimates an individual’s risk level and suggests whether professional support may be useful.
“One of the biggest challenges is that people often do not know whether what they are experiencing is simply fatigue or the symptoms of burnout. Feeling physically or mentally exhausted after an intense working day is perfectly normal. Burnout develops gradually. The symptoms persist for months, become more severe over time, and begin to interfere with everyday functioning. That distinction is much harder to recognize than most people realize,” says Professor Jurgita Lazauskaitė-Zabielskė, Head of the Center for Research on Organizational Psychology at Vilnius University and one of the study’s authors.
The researchers stress that screening is not the same as a clinical diagnosis. Only qualified healthcare professionals can diagnose burnout syndrome. The value of the tool lies in catching elevated risk early enough for preventive steps. Severe burnout can leave people unable to work for months or even years.
“Our goal is not to tell people that they have burnout. The purpose of screening is to identify elevated risk. When someone falls into the high-risk group, it signals that their symptoms warrant professional attention. The earlier people seek help, the greater the chances of preventing serious long-term consequences,” Professor Lazauskaitė-Zabielskė explains.
Early symptoms often look like ordinary tiredness. Declining concentration, clouded thinking, memory problems and unusual emotional reactions become more concerning when they last for months and begin affecting daily functioning. One hard day at work is not burnout. The problem starts when recovery no longer happens.
The BAT asks respondents a short set of questions about core psychological symptoms. Results place people in low, moderate or high risk categories and offer practical guidance. Those at low risk are encouraged to maintain healthy recovery habits. People in the moderate range are advised to watch whether symptoms ease with rest. Those in the high-risk group are urged to seek professional advice.
“We wanted to offer something that is both scientifically robust and genuinely useful for employees. Many people search the internet trying to understand how they feel. Unfortunately, online self-tests often have no scientific foundation. We wanted to offer an evidence-based alternative that helps people recognize when it may be time to seek professional support,” says Professor Lazauskaitė-Zabielskė.
Burnout is not simply the result of working long hours. The Vilnius team found that prolonged exposure to chronic workplace stressors matters more. Interpersonal conflict, rising work intensity and continuous organizational change consistently raise risk. Highly qualified employees are subject to constant psychological demands and continuous adaptation, whereas less skilled workers may experience more precarious employment and negative workplace behavior.
“Burnout is not simply about working long hours. It develops when people remain in psychologically demanding work environments for extended periods without sufficient resources and opportunities to recover. Workload matters, but so do organizational culture, relationships at work, and the resources people have to cope with ongoing stress,” Professor Lazauskaitė-Zabielskė explains.
Because the BAT is already used in dozens of countries, the Lithuanian validation also allows researchers to compare findings internationally with a consistent method. That shared scientific language can improve understanding of how burnout develops across occupations and cultures and which prevention strategies work best.
The researchers hope the tool will help replace uncertainty and unverified online quizzes with earlier recognition and timely action. Persistent exhaustion, emotional instability, and cognitive difficulties should not be ignored if they last for months and interfere with everyday life. Screening offers a practical bridge between ordinary fatigue and the need for professional support, giving people a clearer chance to act before burnout becomes a lasting health problem.
